Bhavna Mishra: The Emotional Cost of Constant Change

Bhavna Mishra, Portfolio Marketing Director at Holiday Inn Express by IHG, is recognised for her leadership in marketing and communications. She has always believed in the power and passion of language, visuals, and thoughtful strategy to move people at the heart of every brand she touches and admires.

In the hospitality industry, change is constant, with new launches, evolving guest expectations, digital pivots, and ESG mandates all part of the landscape. As Director of Marketing, overseeing 12 Holiday Inn Express hotels across India, I’ve learned that navigating change isn’t just a strategic exercise; it’s an emotional one. As a mother to a 15-year-old navigating her own transitions, I see the parallels every day. Change fatigue is real. Teams feel it in the form of burnout, anxiety, and disengagement. When every quarter brings a new campaign, a new system, or a new KPI, even high performers begin to question their sense of stability. In our industry, where frontline teams are the heartbeat of guest experience, emotional resilience isn’t a luxury—it’s a necessity.

So what can leaders do?

Normalise the Emotional Journey

Change isn’t just logistical, it’s psychological. Leaders must create space for vulnerability. Introducing exercises like “pulse huddles” where teams can share not just updates, but emotions. It’s a small shift that builds trust and psychological safety.

Anchor in Purpose, Not Just Process

When launching new initiatives, whether it’s a sustainability campaign or a tech upgrade, we frame them around a shared purpose. For example, our BuffIndia ESG rollout wasn’t just about waste management; it was about pride in impact. Purpose fuels perseverance.

Celebrate Milestones Visibly

Recognition rituals matter. Using visual scorecards and milestone artwork to mark progress, not perfection. Whether it’s a successful launch of Holiday Inn Express at Greater Noida or a social media influencer win in Kolkata, we celebrate the journey. It reminds teams that change leads to growth.

 Model Emotional Intelligence

As a parent and a professional, I’ve learned that empathy isn’t soft; it’s strategic.    Leaders must listen deeply, respond thoughtfully, and lead with clarity and conviction. “Feedforward” models and emotionally intelligent feedback loops help teams feel seen, not judged.

Design for Stability Amid Change

Change doesn’t mean chaos. Embedding visual dashboards and clear frameworks to give teams a sense of control. When people understand the “why” and “how,” they’re more willing to embrace the “what’s next.”

In a world of constant flux, the most powerful thing a leader can offer is emotional steadiness. Whether at home or across hotel teams, it’s not about shielding people from change; it’s about equipping them to thrive through it.

And that, I believe, is the real work of leadership.
